摘要:XX公司为一家大型医药集团企业,随着跨国制药企业对中国市场的抢占,国内制药企业面临的将是越来越激烈的竞争和挑战。产品创新是企业发展的关键,在产品创新中,起决定性作用的无疑是企业中的研发人员,如何针对研发人员的特点,采取有效的管理手段和激励措施,更好的激发他们的工作的积极性和创造性,是XX公司研发机构发展过程中需要解决的重要问题。
本文首先论述了有关激励理论,概述了国内外研发人员激励问题的研究现状;其次就研发人员对激励措施的需求情况提出相关假设,并进行调查,利用 SPSS11.5 软件对有效问卷的调查数据进行统计分析,验证并修订假设,建立了研发人员激励模式,然后分析了该研发机构的激励现状,并找出存在问题。最后在理论分析的基础上,并针对XX医药公司研发机构的现状,根据激励模式,设计了研发人员具体激励方案以及实施的一些配套措施。
本文运用了有关激励理论和数据分析,为XX医药公司研发机构如何激励研发人员提供了理论依据和具体实施办法,对于该研发机构更好的发掘研发人员的内在潜力以及调动研发人员工作积极性和创新能力具有一定的作用。

Abstract:With the occupation of the multinational pharmaceutical corporations on the China market, domestic pharmaceutical corporations will face more severe competition and challenge. Products innovation is very important factor in developing the business. Doubtlessly, R&D employees play the crucial role in products innovation. How to stimulate R&D employees’ initiative and creative by effective management and incentive methods is becoming one hot study topic in the development of X pharmaceutical corporation.
First of all, this paper presents the incentive principles and summarizes the latest study of the incentive approaches. Secondly, this paper lists the suppositions of the demands on the incentive approaches and surveys this institute’s R&D employees at different levels to get the first-line data. The valid survey data are analyzed by using SPSS software, and the suppositions are verified and modified to form the incentive model. The existing incentive model of this R&D institute is reviewed and analyzed, and some issues are captured. Base on incentive principles, incentive model and present status of this institute, new incentive plans focusing on R&D employees are defined and detailed implementation measures are also attached.
By the application of incentive principles and data analysis, this paper presents the theory and detailed implementation measures in how to stimulate R&D employees in Research & Development Institute of X Pharmaceutical Corp. It will play the key role in improving the R&D employees’ initiative and creative, and more digging out R&D employees’ potential skills.
